Inside the boardroom: What PE asks about talent.

In private equity, the talent conversation is no longer a “people update”. The central question is “Do we have the leadership capacity to deliver the value-creation plan; at the pace required?”

The discussion is rarely limited to headcount and engagement scores. Talent is discussed with the same discipline as commercial performance, cash, and operational milestones. As part of the value-creation conversation.

The central questions are:

  • Who is ready now for pivotal roles?
  • Where are the leadership gaps against the value-creation plan?
  • Is this team right for the next phase - not only the current one?
  • What is the contingency plan if a key leader leaves tomorrow?
  • How quickly can a new executive become effective?
  • Are we addressing talent risks early enough?

It is about building optionality: a current, evidence-based view of leadership strength, succession readiness, external market options, and the interventions needed to close gaps.

Leadership effectiveness is consistently identified by PE executives as a major value-creation lever. Yet the evidence also points to an execution gap: fewer than two in five portfolio companies conduct regular performance assessments, and only around one quarter have succession-planning programmes.
